Abstract

This study examined the effects of top management commitment to gender diversity and women-friendly HRM on female employment. To test hypotheses, we analyzed the Female Workforce Panel Data 2007,2008, and 2010 that were collected from HR managers from 192companies, using regression analysis and 3-wave cross-lagged longitudinal analysis. The results of this study showed as follows: (1) Top management commitment to gender diversity was positively related to women's selection rate, total women's employment rate, women managers' rate, and women executives' rate; (2) Women-friendly HRM was positively related to women's selection rate and total women's employment rate; (3) Top management commit was positively related to full-time women's turnover rate; (4) Top management commitment to gender diversity increased subsequent women's selection rate, which in turn led to subsequent top management commitment to gender diversity;and (5) Top management commitment to gender diversity increased total women's employment rate, which in turn led to subsequent topmanagement commitment to gender diversity. Finally, the theoretical and practical implications of the results were discussed.
